Coaching Success Stories

Client:  Financial Services Organization

The Need:
The organization promoted a very successful producer and Managing Director (MD) to run a large group.  The individual had never run a large group and struggled with delegating, motivating a sizable team, and navigating the organizational politics.  He was viewed as arrogant and not a savvy leader or team player.

The Result:
Through 360-degree feedback, intense one-on-one coaching and use of various techniques including situation leadership, improvisation, and organizational savvy techniques, the MD was able to get the right people on his team; and use humor, curiosity, and playfulness to build trust with a wider group of people.  He built strong relationships with key stakeholders which enabled him to be viewed as a senior leader.

Client:  Insurance Company

The Need:
Organization hired a female senior level attorney to head up a legal internal claims group that needed to make significant changes.  The lawyers were mostly men and the organization was very conservative.  The previous leader had left the team with major problems. The new leader had never led as large a team, was very task oriented, and had been unable to gain support from her boss and the team during on-boarding.

The Result:
KCM expanded this woman’s awareness of her strengths and style using several assessment instruments along with a 360-degree perception report.  The client adopted the collaborative-competitive mindset that allowed her to build a stronger relationship her boss and team rather than view them as threatening and challenging to her.  She learned how to be organizationally savvy and to motivate her team by expanding her approaches to delegating and communicating.  KCM also led a team dynamics offsite for her direct reports to enhance the communication and effectiveness of her team. Her team became highly motivated and achieved the major changes desired by the organization.

Client:  Small Technology Firm

The Need:
Organization wanted to promote a female senior programmer to manage larger projects and expand her bandwidth and contribution to the organization. The woman was one of a few females in a male-dominated organization. She had never had any management or leadership training. She had worked with her boss for ten years and he wanted her to act more like a leader rather than an individual contributor.  Her boss was her biggest advocate.

The Result:
KCM began with having the woman and her boss take the FIRO-B instrument to gain insights into how they worked together and how they could enhance their relationship. And, KCM gathered feedback from her direct reports. Then, KCM and the client began working on the basics of management including: how to delegate, interview, on-board new hires, run meetings, mange up, mange conflict, build trusted client relationships, and be organizationally savvy. After intensive one-on-one coaching and feedback, the woman leader was able to delegate more work, hire a key person, motivate her team, and manage up effectively. She has been promoted and her role has been expanded in the organization.
